The motivation you have personally has all gone away. Creating a motivation file will help combat this tendency. â€Å"Each time you see another person – a pastor, denominational leader, educator, missionary, anyone – doing something dumb or omitting something important write it down starting with ‘I would.†Ã¢â‚¬ (1) Put yourself in their shoes and say ‘I would do this better† and then write what ever comes to your mind down. You have now helped yourself and created a motivation file. â€Å"You have â€Å"shifted from outward-directed criticism about things you can†t change, to inward-directed ideas where you might do something some day.†(1) This is why you create your motivational file. Reasons for using a motivation file: 1) Having a motivation file can help you get a job. As many times you have said to yourself this is what I would do you finally get confident. So when you are on your next job interview you can share with the boss some of your ideas. 2) Your friend gets one of your â€Å"Motivation File† jobs. An employee comes to you with a problem on getting motivated for a job. You can pull out your file and be able to give them a answer that you are confident with. 3) It can help you hire a new staff member. You are asked to hire a motivational speaker for your employees that you manage. You are prepared to ask the right questions that you think should be covered in the interview. 4) Someone else comes to ask you for advice. The things they ask might not be in your motivational file but you can improvise. This will help your friend or family member out and ad a new subject on to your motivation file. If you create a motivation file in your head you will benefit yourself. This way is not as effective, but you will redirect some of that negative criticism into personal motivation that you can later use. De-motivators are all throughout the work force. If you have a good idea on what some of these things might be, then you can start to eliminate them. The first thing you need to do is ask your employees what they would change in the organization to help better motivate them. The second thing you need to do is look at your employees as human beings. You must remember that they also want to succeed and strive for improvement in their field. Here is a list of de-motivators that might be within your organization. 1) Create an atmosphere full of company politics. 2) Develop unclear expectations regarding your employees’ performance. 3) Create many unnecessary rules for employees to follow. 4) Plan unproductive meetings for employees to attend. 5) Promote internal competition between employees. 6) Withhold information critical for employees to perform their work. 7) Provide criticism instead of constructive comments. 8) Tolerate poor performance so your high performing employees feel taken advantage of.(2) After you have focused on identifying these problems then you need to change the organization around into a positive work environment. Remember that (a negative manager motivates employees by appealing to their fear, and a positive manager motivates employees by tapping into their potential.) (3) Here is a list of things that you can change in your organization to better motivate your employees. 1) If your employees do routine work, add some fun and variety to their routine. 2) Provide employees with input and choice in how they do their work. 3) Encourage responsibility and leadership opportunities within your company. 4) Promote social interaction and teamwork between employees. 5) Tolerate learning errors by avoiding harsh criticism. 7) Develop goals and challenges for all employees. 9) Make appreciation part of your repertoire. 10) Develop measurement that shows performance increase.(2) Motivation is hard to come by if you company climate is bad. Think back when someone, a teacher, a parent, and a minister, so on motivated you. They made you feel that you were doing something important and you wanted to succeed in whatever you were doing. Merck’s research Essay Merck’s research and development of its Crixivan is considered a breakthrough in the treatment of HIV positive patients. Merck and Co. Inc. although behind by quite a significant time frame with Abbot and Roche in terms of marketing its product, has been well applauded for having been able to develop a proven more efficient counterpart. Second is that its pricing strategy is far cheaper than the competitors. As described, Crixivan is 24% cheaper than Invirase and 33% less than Norvir (p.85). Third is that Crixivan has an assured market since HIV patients in 1996 already rose to 3.1 million aside from the potential users-those 22.6 million people HIV patients are living with and a considerably high rate of children who are al so HIV positive (p.82).What was just being sad about it is that Merck was not able to draft a sound forecast of its manufacturing facilities and the time required to prepare them. Sound forecast should not only include the possible demand for the product but should also include the sound logistics skills in forecasting whether such demand could possibly be supplied with the available stocks. For Merck, it has the demand but unfortunately, it does not have the supply enough to satisfy it. What went wrong was the tight time frame provided or budgeted by Merck in producing Crixivan. Initially this aspect could be justified since the product was approved six months earlier than expected which means that they really would be expected to be behind about the same time span. Besides, Merck had already taken the risk of expanding its manufacturing plant to accommodate the production of Crixivan two months before the Phase III approval of its clinical trial (p.81).An objective analysis of Mer ck’s efforts to produce Crixivan would lead one to conclude that it has done its part on matters of product quality. Primarily Merck chose to produce the product on its own manufacturing plant and discarded the idea of outsourcing. It actually did a sound decision on that part since it already had previous bad experience of product quality in its previously outsourced products. Another thing is that it did not take rush procedures in the manufacturing or Crixivan but instead carefully stick to the standard 15 steps procedure.I can see that the problem therefore is on its inability to make additional investments in human resources and materials in order to finish the expansion of the manufacturing plant as soon as possible. Should it take Merck to invest a considerable amount for it, it should have taken the risk sin ce it had already established market and in fact has demands coming in that it cannot already satisfy.Outsourcing can still be an option though. I believe that it is possible to make arrangements with the outsourced agent to make the product using their facilities but the supervision of the whole process would be done by Merck. This way, although more expensive on human resources to supervise the process in another plant, it could have been a great help for Merck in the sense that this can bridge the shortage in demand while its own manufacturing plant is still on construction.Relative to Merck’s humanitarian mission, I believe that Merck actually had been very considerate with its Support program and including the integration of the indigents in its services. It should have been actually rewarded by the government and those AIDS activists for its free counseling services for the uninsured patients and the free supply of Crixivan to the indigents and the clinical trial partic ipants. While it is true that pharmaceutical companies like Merck are gaining huge income compared with those in the other industries, I believe that Merck has done its social responsibilities well enough. Besides these services, Merck also ensured the public and FDA that it closely monitors the patients using the product as agreed to ensure that they would not be at risk of developing a resistant strain of HIV.In my opinion, Merck got short of choosing limited channels of distribution for Crixivan. While its purpose was to regulate the demand for the product and to ensure its proper application in the treatment process, it should have considered other channels besides Stadtlanders. One reason is that Stadtlanders has been charging too much, as the public sees it, on Crixivan. Even if this could be justified by the quality of services it provides with the clients, still Crixivan carries Merck’s name, not Stadtlanders.I believe that Merck has other options besides Crixivan tha t could also offer almost the same quality of services. One option could have been a bidding of possible counterparts in order to lessen the cost of the services and the product itself. Thus Crixivan could be more affordable with more patients. Although legally, it has no control over the pricing of the product after being endorsed with distributors, Merck still has the choice of making exclusive agreement with its distributor as part of the pre-bidding agreement. Of course, those who would be willing to take Merck’s terms and conditions would bid. This would also provide Merck with the opportunity to lessen the cost of investment in human resources.One more thing Merck could have failed to use is the media. Since it is media that made Crixivan famous and in demand, it should have taken the opportunity to publish the necessary guidelines in administration of Crixivan so that the public would not be accusing them of neglect. Merck however justified this failure on grounds that FDA’s approval of the said literature was delayed. Still it would be helpful still to make bits of instructions even in print media to inform the public. It could have been an additional cost but it would be worthy of counteracting negative publicity on the Crixivan and Merck. When it comes to niche travel, England’s stately homes, castles and historic monuments fall into a very distinctive category that surprisingly appeals to many travellers’ sense of history. What makes the online presence special is being about to capture history while maintaining a certain level of current events, even celebrity about staying somewhere unique. (S)trengths: Places like Althorp and Balmoral have the essence of royalty engrained into the image and experience. These places have been witness to infamous times in history and famous people as well. (W)eaknesses: Historical travel destinations may also have an air of affluence about them, which could limit their target audience potential. This feeling of being beyond reproach may send mixed signals to the common man. (O)pportunities: Because places like Althorp and Balmoral are well known to the public because of their relationships to royalty, this propels them into the spotlight more than other less known sites like Muscott Mill. These places like Balmoral have history but also many opportunities that a smaller place cannot take advantage of. Places like Balmoral and Althorp also have a following where product sales with branding becomes key to continued image and public awareness. This allows them more interaction and further investment into different ways to capture the audience such as private rentals and entertainment events like golf and concerts. (T)hreats: Consumers may be afraid to travel because of the war in Iraq and threats of terrorism, increased security being time consuming. Also times are tight for a lot of people due to increasing energy costs and lack increased spending power. Many people have chosen to stay home or vacation close to home. Places like Althorp need focus on local tourism. ALTHORP.COM: CURRENT AND POTENTIAL MARKETS PESTEL Analysis This strategy analysis takes into account external forces, which may have influence on the organisations success (‘PESTEL Analysis’ 2005). (P)olitical: The political force that may influence Althorp is its relationships with the surrounding local community. Many do not want to see their ‘neighbourhood’ tarnished or changed by the tourist traffic or see Althorp take advantage of their royal status. Environmental: This is a very trendy topic, the notion of ‘going green’ but needless to say something to consider adopting as part of the new image tactic. Also Althorp should consider the fuel demands of travellers and maybe run a promotion with a local hotel or petrol station. (S)ocial: Social forces at work externally could be a fear of flying or travel. Also in times of trouble, people band together, become closer within their communities. Althorp should consider looking closer to home and cultivating a relationship with locals. They should use the Internet as a tool to focus globally. (T)echnological: Obviously the web site is classy and reflects the overall image of Althorp as a stately home with beautiful grounds. The web site should using appropriate e-tools to continue consumer interaction. These e-tools vary from pod casting to blogging but also create a more intimate interaction with the public, which also reflects another image of Althorp being a special place for Princess Dianna. Continued evolution of the web site can bring a feeling of closeness to the site it lacks currently. This may involve further investment to update software and hire a Web master or graphic designer. (E)cological forces at work for Althorp include once again the price of fuel or energy source and its prolonged use at the site, the affect it has on the environment. Has Althorp considered what affect it may have on the global warming? It would environmentally sound for the company to research ways to conserve and protect the environment maybe through a conservation project in conjunction with another site. (L)egal forces or changes in the laws that govern travel are constantly in issue. Also Althorp must keep in mind a lot of times people are not culturally aware of differing laws that apply when travelling. This gives the consumer power over places like Balmoral to match their need for a web site that will understand their intelligence. They know what they want and at what price they want it. They may chose a different destination if they don’t like the web site. Threat of Substitute Products and Services – Emerging This is where diversification of services at Balmoral becomes important and an asset. The future of these places depends on presentation of different formats and product specialty to keep the customer’s attention. These niche locations like Balmorals will meet consumer demand of specific needs. Supplier Bargaining PowerMedium The bargaining power of Balmoral is relatively medium because of the nature of the product. Balmoral must remain at above industry standard while maintaining the sense of class found and that level of services. Threat of New Entrants – Emerging New entries into the market, one would think should be low because of the designation of this being a niche destination as historical but the truth is places like Balmoral must compete outside their niche for capture of customers. They compete with theme parks and adventure vacations of the like. Many tourists because the information from the Internet is so vast are looking for something beyond the regular vacation. The Overall Level of Rivalry – Moderate There is a perception that the more densely populated the area becomes the higher the competition with the company struggling for market participation. This is an incorrect assumption because most of niche travel locations are operating online mainly suppliers to manufacturers or to the public. This results in less advertising and an environment where the competitive spirit is unvoiced. MUSCOTTMILLFARM.CO.UK Boston Matrix Analysis There are four areas that divide the matrix so that a place like Muscott Mill Farm can be differentiated from other stately English homes or working historic monuments. The place falls into one of these areas. The four areas are as follows: (1) Stars, (2) Cash Cows, (3) Question Marks and (4) Dogs (‘Boston Matrix’ 2005). Stars are tourist sites like Balmoral or Althorp that have a strong presence in the market and they are able to keep up, even be ahead of the competition. Balmoral, while stoically regal also maintains a global image because of it being the Queen’s summer residence. Cash Cows are smaller places of interest like Muscott Mill that are not in the spotlight and may be hidden from the average tourist’s mind (‘Boston Matrix’ 2005). Many smaller historical sites are becoming cash cows because of operating cost increases but also the aftermath of 9/11 remains. People are not as eager to travel and the price of airfare keeps people closer to home. Muscott Mill would be better off focusing on local markets for shorter weekend holidays. Question Marks are companies that have potential to make money if they are run properly (‘Boston Matrix’ 2005). A good example of a Question Mark in the industry would be smaller BB type places but not at the level of Musc ott Mill. They are constantly facing challenges with their operations management and particularly labour disputes. Dogs are companies that are just terrible, have no potential and should be out of business but continue to struggle (‘Boston Matrix’ 2005). Euro Disney is the prominent example. It has never lived up to the hype. Muscott Mill Farm remains at the bottom of the chain of advantage because it is not well known by the public as a destination. Its web site is quaint at best and not at all interactive but yet one can see the purpose it serves to at least introduction someone to its existence. EVALUATION OF MARKETING COMMUNICATION AND CRM A company’s marketing and recognition begins with its name. Because the business of tourism is greatly service oriented, it is of utmost importance that the company’s name has integrity. With time, as the organisation further establishes itself, the two will become interchangeable. The organisation has a reputation to uphold where market share remains wide-open and competitive advantage strong. Recently the house’s name and intellectual property in the forms of trademarks and brand has been at the forefront, in constant view thanks to e-business. John M.T. Balmer surmises that much of the problem with establishing a marketing framework for organisations is built on the concept that the notion of identity is vague to the corporation and therefore the consumer. Defining identity and therefore CRM becomes a challenge now especially as business practices change and shift to encompass all areas of focus and strategy. Balmer’s (2001) research writes of, â€Å"identity was a pressing issue for many institutions and that the question of identity, or of what the organisation is or stands for, cuts across and unifies many different organisational goals and concerns† (p. 250). Hence the confusion and challenge of figuring out exactly what identity is for a particular organisation because it is different for each. CONCLUSION The purpose of this presentation was to demonstrate different market strategy models that allow one to analyse not only the particular industry but also the competition. The niche travel destination market has its strengths and weaknesses but also these are areas that Althorp can use to make its marketing scheme better. The competition for the United Kingdom is vast but Althorp has many elements on its side as a special location for travellers. The main focus of any marketing scheme should be to know how to capture the mindset of the individual to reach a higher state of competitive advantage and this begins and ends with conveying the correct brand image. Main Death Camp in 1942 Essay

Firstly, until mid-1943, the main death camps were camps similar to Sobibor, Belzec, and Treblinka. However, when all of the ‘non desirables’ had been liquidated, these camps shut down. Death camps were only meant to be a temporary place, and once their job was completed, they would quickly be dismantled. Auschwitz was different. It incorporated a Labour camp – so was designed for a much longer use than its’ contenders. The fact that it was one of the few camps that wasn’t temporary, meant that Jews from other areas of Europe – not just from nearby districts – were sent to Auschwitz to be dealt with accordingly. This made Auschwitz’s population grow to way beyond the amount it was originally designed to hold around 11,000. However, in August 1944, the population was a massive 105,168. Secondly, the camp also had other uses, apart from a death camp. Auschwitz I was the base camp, in which the whole of Auschwitz-Birkenau was operated from, which also incorporated a few gas chambers, and prison cells. Auschwitz II-Birkenau was the main death camp, where the majority of the 1.5-2 million Jews were killed. Auschwitz II also incorporated a separate camp for Roma and Ukrainian Gypsies, where Gypsies were sent from Ghettos such as Lodz, and from countries in the Nazi Empire. Auschwitz III was the main Labour camp, where Jews and other ‘less desirables’ were held and worked for the Reich. Auschwitz also had 45 sub-camps, in the surrounding areas. These sub-camps were concentration camps, where ‘non desirables’ were held until they were moved to Auschwitz itself. The vast array of camps in Auschwitz made it the main extermination camp, as it was a lot easier sending the ‘non desirables’ to Auschwitz via train, that to build several hundred temporary Extermination camps. Lastly, Himmler ordered for the camp to increase in size, saying ‘the existing extermination centres in the east are not sufficient to cope with an operation on such a scale’. The war emphasised the quickly progressed the killings in the Death camps, and Himmler knew that there were no camps big enough to ‘deal’ with the ‘undesirables’ on an industrial level. Auschwitz by this time was quite a small camp, with good railway links to Germany and  the rest of Poland. During this time, Himmler also, said that Auschwitz should be the main camp for the proposed â€Å"Final Solutions†. In conclusion, the main reason why Auschwitz was the main Death Camp was due to the fact that Auschwitz was one of the few permanent ‘killing stations’. This meant that ‘undesirables’ were sent there from all over Europe, and overpopulated the camp. This resulted in the camp increasing in size, and overall, having over seven gas chambers and crematoriums.
